Mediating Effect of Newly Commissioned Nursing Officers¡¯ Self-leadership in the Relationship between Preceptors¡¯ Transactional Leadership and Newly Commissioned Nursing Officers¡¯ Organizational Socialization

Abstract
Purpose: The purpose of this study was to identify the relationship among preceptors¡¯ transformational leadership, newly commissioned nursing officers¡¯ self-leadership, and organizational socialization.

Methods: 122 newly commissioned nursing officers who finished their orientation programs at 12 military hospitals in 2016 were surveyed with the structured questionnaires of transformational leadership, self-leadership, and organizational socialization. The data were analyzed using descriptive statistics, Pearson¡¯s correlation coefficient, stepwise multiple regression.

Results: The average of preceptors¡¯ transformational leadership perceived by newly commissioned nursing officers was 3.90, newly commissioned nursing officers¡¯ self-leadership and organizational socialization was 3.81 and 3.39 respectively. All three variables were significantly correlated with one another. Self-leadership showed a partial mediating effect on the relationship of transformational leadership and organizational socialization.

Conclusion: The findings indicate that preceptors¡¯ transformational leadership and newly commissioned nursing officers¡¯ self-leadership are important for facilitating newly commissioned nursing officers¡¯ organizational socialization. Therefore, the leadership training program should be developed for preceptors and newly commissioned nursing officers.
